Of late, leaders have paid much attention to Gen Z’s entrance into the workforce, seeking to learn more about their youngest employees’ attitudes and motivations. But the future of work is not just a youth movement. Massive demographic shifts, such as increasing longevity and tightening labor markets, are expected to result in a growing share of older employees in the workforce. To account for these shifts and maintain growth, organizations will need to develop new strategies to boost productivity and increase labor intensity. This week, we look at how leaders can address the challenges of an aging workforce as the population transforms.

Prepare for the new reality

With fertility rates falling and people living longer, the world’s population is growing older—and changing the face of the workforce. The share of older people in the workforce will likely increase as the traditional working-age population (ages 15 to 64) shrinks, according to a McKinsey Global Institute report from McKinsey’s Anu Madgavkar, Chris Bradley, Olivia White, Sven Smit, and coauthors. Their analysis found that the first wave of this demographic shift is already occurring in advanced economies and China, where the share of working-age people is predicted to drop to 59 percent in 2050, compared with 67 percent today. The authors say that organizations should find ways to tailor their work practices to gain a competitive advantage. “With more older people in their workforces, businesses will need to adapt career planning, reorganize teams, encourage lifelong learning, and expand and adjust retraining programs,” they observe.

A BIG NUMBER

72%

That’s the percentage of older adults (those aged 55 and older) who report being employed and also in good or very good health, according to a McKinsey Health Institute survey of more than 21,000 older adults across 21 countries. By comparison, 65 percent of respondents who are not employed (but want to be) report being in good or very good health. McKinsey senior partner Hemant Ahlawat and coauthors note that participating in social activities—such as volunteering, engaging in community programs, and furthering their education—also aligns with better-perceived health in older adults.

“As hard-to-do things get automated at a macro level, people should be able to work longer. Retirement won’t be driven by the body physically breaking down but rather by a desire to do something else.”

That’s McKinsey partner Bryan Hancock on how technology can help address worker shortages in skilled trades, such as carpentry, plumbing, and building. Workers in the United States are retiring later, in part because work is less physically demanding—but not in the skilled trades. In an episode of the McKinsey Talks Talent podcast, Hancock notes that automating some tasks can help reduce the physical toll on tradespeople and keep them on the job longer. At the same time, he says, employers will also need to help older workers feel engaged and find meaning in their work .

An aging society presents substantial opportunities for organizations, from both the workforce and consumer perspectives, in a phenomenon that London Business School economist Andrew J. Scott calls the “evergreen economy.” In an interview with the McKinsey Health Institute, Scott says leaders risk losing valuable talent if they focus too much on their younger workers. “I think firms are often blind to the experience and knowledge that older workers have,” he says. “It’s really important to think about how you [can] retain that human capital and find ways of doing so through more age-friendly jobs while also ensuring that the firm’s workforce can exploit the benefits of intergenerational diversity.” Scott also cautions companies not to assume that older consumers focus only on “care and decline” in their spending decisions. “That’s a belief hardwired into the concept of an aging society—that is to fundamentally misunderstand an enormous potential market with an ever-growing number of people who tend to have more money than younger people,” he says.

SMASHING STEREOTYPES

Gen Z workers love AI, while Gen Xers and baby boomers worry that the technology will take their jobs. Fair assumptions, right? Not according to a survey that found that a larger share of younger people fear the impact of AI at work, compared with their older peers who have already lived through tech-led transformations and changes in the workplace. This can serve as a good reminder for leaders to avoid buying into generational stereotypes. In a McKinsey survey of more than 30,000 global workers, senior partner Aaron De Smet and coauthors found that people’s expectations and needs at work are largely similar across age groups. Rather than focusing on broad generational labels, the authors say organizations should “take action on the factors that nearly all employees want—namely, compensation, career development, caring leadership, flexibility, and meaningful work—while appreciating the nuances of how they want them.”

In the news

The basics of wellness. Mental and emotional wellness dipped to record lows in 2020, prompting some employers to offer a range of related benefits: more vacation days and complimentary meditation apps, for instance. Yet Fortune reports that workers today don’t seem to be feeling much better. Experts say that’s because employee well-being begins with the basics, such as a supportive culture, fair pay, and a respectful workplace. Without these fundamentals in place, the additional perks won’t be effective, a CEO shares. [Fortune]

Room for improvement. The most effective employee assistance programs combine customized support for mental and emotional health with user-centric technology and are easily accessible to workers. Yet as Inc. notes, the people who would benefit most from such programs don’t always connect with these resources. In fact, a survey of 3,000 US workers found that just 29% of respondents knew whether or not their employers provide mental health support. [Inc.]

Enhancing employee health and well-being could generate up to $11.7 trillion in global economic value.

Less than healthy. A workforce that’s healthy, resilient, and adaptable is better able to navigate the uncertainties and challenges of a rapidly changing world. Yet in a McKinsey Health Institute (MHI) survey of more than 30,000 global employees, only 57% reported good holistic health (that is, being physically, socially, spiritually, and mentally well). McKinsey Senior Partners Brooke Weddle and Shail Thaker and coauthors explain that with the wide variation in health outcomes across levels of education, income, and other demographic variables, improving workforce health often requires both systemic and tailored interventions.

Benefits of a healthy workforce. Facilitating healthy workforces isn’t just a matter of corporate and societal responsibility; it’s a substantial business opportunity. Organizations that prioritize health often see improved productivity, lower absenteeism, reduced healthcare costs, and greater employee engagement and retention as a result. DeepSeek 1-Pager

It is said to have developed a powerful AI model at a remarkably low cost, approximately $6 million for the final training run. In January 2025, it is said to have released its latest reasoning-focused model known as DeepSeek R1.

The release made it the No. 1 downloaded free app on the Apple Play Store.

Most AI models are trained using supervised fine-tuning, meaning they learn by mimicking large datasets of human-annotated examples. This method has limitations.

DeepSeek R1 overcomes these limitations by using Group Relative Policy Optimization (GRPO), a reinforcement learning technique that improves reasoning efficiency by comparing multiple possible answers within the same context.

Some facts about DeepSeek’s R1 model are as follows:

DeepSeek-R1 uses a Mixture-of-Experts (MoE) architecture with 671 billion total parameters, activating only 37 billion parameters per task.
It employs selective parameter activation through MoE for resource optimization.
The model is pre-trained on 14.8 trillion tokens across 52 languages.
DeepSeek-R1 was trained using just 2000 Nvidia GPUs. By comparison, ChatGPT-4 needed approximately 25K Nvidia GPUs over 90-100 days.
The model is 85-90% more cost-effective than competitors.
It excels in mathematics, coding, and reasoning tasks.
Also, the model has been released as open-source under the MIT license.

What is an AI Agent?

An AI agent is a software program that can interact with its environment, gather data, and use that data to achieve predetermined goals. AI agents can choose the best actions to perform to meet those goals.

Key characteristics of AI agents are as follows:

An agent can perform autonomous actions without constant human intervention. Also, they can have a human in the loop to maintain control.

Agents have a memory to store individual preferences and allow for personalization. It can also store knowledge. An LLM can undertake information processing and decision-making functions.
Agents must be able to perceive and process the information available from their environment.
Agents can also use tools such as accessing the internet, using code interpreters and making API calls.
Agents can also collaborate with other agents or humans.

Multiple types of AI agents are available such as learning agents, simple reflex agents, model-based reflex agents, goal-based agents, and utility-based agents.

A system with AI agents can be built with different architectural approaches.

Single Agent: Agents can serve as personal assistants.
Multi-Agent: Agents can interact with each other in collaborative or competitive ways.
Human Machine: Agents can interact with humans to execute tasks more efficiently.

Git vs GitHub

Git and GitHub are popular tools for version control. They work together and complement each other to provide effective source control management.

On a high level, Git is focused on version control and code sharing, whereas GitHub is focused on centralized source code hosting for sharing with other developers.

However, they have some key differences

Git is a free, open-source version control tool. GitHub is a cloud-based, pay-for-use service that runs Git in the cloud.
Git is installed locally on a developer’s machine. GitHub is hosted in the cloud.
The Linux Foundation maintains Git. Microsoft owns GitHub.
Git can manage different versions of edits, made to files in a git repository. GitHub is a space to upload a copy of the Git repository.
Git supports version control and source code management. GitHub can be used for hosting code, collaboration, and project management.
Git has minimal external tool configuration. GitHub provides an active marketplace for tool integration.

Lastly, you can use Git without GitHub but you cannot use GitHub without Git.

A Cheatsheet on Database Performance

Good database performance is critical since it directly impacts user experience, operational costs, and scalability.

But what impacts database performance?

Evaluating database performance depends on key metrics such as query execution time, throughput, latency, and resource utilization.
Workload Types such as write-heavy, read-heavy, delete-heavy, and competing workloads pose unique challenges.

Other factors that impact performance are item size, item type, dataset size, concurrency expectations, consistency requirements, HA expectations, and geographic distribution.

Multiple strategies exist to improve database performance. Some of the most important ones are as follows:

Database Indexing
Indexes are important for speeding up database queries by reducing the amount of data scanned. Also, choosing the right index type is crucial.
Sharding and Partitioning
Divide the data into smaller, more manageable chunks known as shards. Each shard is also stored on a different server.
Denormalization
Denormalization combines data into fewer tables to reduce the overhead of joins, improving read performance.
Database Replication
Replication involves maintaining multiple copies of the same database, typically with a primary node for writes (and critical reads) and secondary nodes for most read operations.
Database Locking Techniques
Use locking techniques like pessimistic and optimistic locking to manage concurrency levels and resource contention.
